    摘要: 目的:瞭解在醫院中任職的照顧服務員會因為哪些因素而影響留任意願,以及照顧服務員個人特質與其留任意願之關聯性,研究結果提供予醫療機構管理者及相關業者,做為往後訂定照顧服務員管理政策及建立正向工作環境時之參考依據,以提高照顧服務員留任意願、降低流動率,進而減少營運成本、提升服務品質方法。
    方法:本研究為一橫斷式調查,以在北部地區某醫學中心服務之照顧服務員為調查對象(持有照顧服務員訓練結業證明或技術士證),並於前述人員進行在職教育時以自擬之結構式問卷進行調查,總計發放431份問卷,回收問卷298份,有效問卷243份,所得資料以SPSS統計套裝軟體分析。
    結果:醫院照顧服務員多為女性(88.1%),平均年齡53歲、大多已婚(57.6%)、在目前醫院服務年資平均6.03年,30%持有技術士證照,受訪者61.3%月薪超過30000元。性別、年齡、學歷、工作年資、通勤時間、所屬廠商、語言等個人特質和被獎勵的經驗與留任意願有關聯性,而有良好的社會支持及自我認同則對提高留任意願有所助益。
    結論:根據上述結果建議落實醫院照顧服務員管理機制,使他們獲得應有的社會資源和社會地位,以留任人才、健全照顧服務體系之發展。
    Objectives:
    The purpose of this study was to investigate the intent to stay and associated factors include personality among caring attendants which work in hospitals.The study tried to find out ways to improve the caring attendants’ will to stay for work and reduce the turnover rates, operating costs, and service quality which can provide advices for hospitals to set up the policy and establish a positive work environment.
    Methods:
    A cross-sectional survey design was conducted via self-structured questionnaire with caring attendants (who had licenses for caring disabilities) which work in the medical center located in Taipei. The study issued four hundred and thirty-one questionnaires. Two hundred and ninety-eight questionnaires were returned. Of these, two hundred and forty-three
    questionnaires are valid. The data was analyzed with SPSS.
    Results:
    The objects are mostly women (88.1%) and the average ages are 53 years old and also mostly married (57.6%).The average seniority is 6.03 years. 30% of objects had a license and 61.3% of them are on a salary of over thirty thousand NT dollars.The factors related to intent to stay include gender, age, education, seniority, commuting time, company, language, other personal qualities and experience to be rewarding.And it is helpful to improve the intents to stay on the job if they have good social support and self-identity.

    Conclusions:
    According to the study results, if the caring attendants’ management mechanism is working that they can get good social resources and good social status. And it’s also good to retain skilled workers and development the system.
